Youth academies in the dock without a final product

A debate on the merits of the academy system has been underway in England this week as they prepare for two internationals with a squad containing what could generously be described as predominantly journeymen players.

Academies looked good on paper when they first appeared in the 1990s and none of the debate into their apparent failure suggests the training, scouting and general sporting education young players receive is anything other than world class, but remarkably few players ‘graduate’ into first team football.

It is only in recent seasons that the Celtic academy has managed to bridge the gap between a youth team with unprecedented success and producing first team regulars. Liam Miller was the first to step up, but was quickly followed by Aiden McGeady and Shaun Maloney.

The problem itself is simple enough, it takes time, and some would say unnecessary risk, to introduce a young player to first team football when it is possible to sign experienced players from abroad.

Producing footballers has almost become a national trait, done well in some countries, like the Netherlands, Portugal and France and hardly done at all in others, such as England, and until recently Scotland.

Hibernian have shown the way. Unlike Hearts, who have embarked on an exercise to harvest the web sites of east European players agents, they have scouted, developed and promoted young players to their first team in a way reminiscent of Aberdeen and Dundee United in the 1980s.

The system fell apart at Pittodrie when they were able to attract current Dutch internationals, like Hans Gilhaus, why would they want to go back to scouring the playing fields of Lanarkshire?

The choice is simple enough, allow space for young players to develop, or try to recruit the finished article. Celtic have managed to sell Craig Beattie and Ross Wallace for handsome fees who were never first team regulars, so a strategy still exists for the supporting cast, but to develop a 22-year-old like Scott Brown, there is no substitute for first team football.

    The dilemna in my opinion is the moral aspect of recruiting 16 year old foreigners... like Celtic seem to be doing at the moment.

    One major element in developing youth players is time;which is usually not what the manager has.The most successful managers in the UK at developing youth players are SAF,Arsene Wenger,and the great Dario Gradi,who just happened to be the 3 managers with the longest service in the League.
    That's not coincidence.

    For a club like Celtic with [relatively]limired financial resources the aim should be to bring through 1 or 2 youth players every year to the 1st team squad.

    Cheers p67. I don't have a major issue with spreading the net to 16yo Italians. At the end of the day , we're still developing talent - you can't tell me Santocino(sp?) is the finished article. The training staff still have their work to do. In this increasingly-shrinking global village we live in , it's no longer enough to recruit within a 30 mile radius of Paradise (although what a team/achievement that was)- we need to spread our net and , possibly , a byproduct of the recruitment of Buruc , Naka et al will be the desire of a young Pole/Nippon to play football 'The Glasgow Celtic Way'.

    Off topic I know but would anyone have any idea why Celtic have taken a payment of £29 from my bank today with another 6 payments of £29 due to come off?

    I thought the Direct Debits for CL games are due to come out on 10/9, but even then they messed my application up and didn't put me down for the Home Cup Ticket Scheme and paid £174 yesterday for mine and my brothers CL tickets?

    On hold just now to ticket office but any help appreciated!

    Kennedy made his debut a month or so before the Rat. He's still the youngest ever first team Celt.
    And this is to forget guys like Stephen Crainey, Jamie Smith and Colin Healy, all won medals, all played for their full national team whilst at Celtic and only Smith left for hee-haw.
    And with the deafening rustle of my anorak now drowning out all other sound I'll leave.

    Even within the countries you mention, France, Portugal and Holland, it is rarely focused nationally.

    England and Scotland are hamstrung by the work permit laws, other countries can cast their nets wider. France recruit youths from Africa, Holland from Africa and South America, and Portugal from South America.

    As an example, note Freddy Adu choosing Benfica, work permit laws cited as a factor in his not selecting a club in the UK.

    These laws mean that Scottish and English clubs have a far smaller catchment area, and hence a smaller chance of success. However the recent partnership between Celtic and the Belgian club (forget the name) wherein we provide players for them to loan, does provide some indication of Celtic FC's strategy in this area.

    Interesting timing, in the Times it claims that one of the reasons for Ballack's exclusion is Chelsea can only register 23 players, not 25. They have only 1 player from their national association / academy and the regulations state 3 as a minimum.

    We need to set up a deal (a regular one) with a "wee team" to develop our young players.

    We have done this in bits and bobs but need to establish this full time

    That way, every season, we can send say 5 youth players on loan to this team

    we have a lot out on loan just now, but for some of them to play and develop together would be amazing.

    Maloney, Kennedy, McManus, O'Dea, McGeady, Beattie, Wallace,

    all had good spells on the 1st team

    thats some return for a few seasons

    lets hope simon ferry can get back fit as he is different class, as well as many other excellent young players

    The Celtic Youth set up is to be applauded, especially for the amount of GENUINE 1st team players it has produced.

    What do you think will happen to Barrowfield when we move to Lennoxtown next month? Do we actually own the land or do we just lease the site? I thought there were something written that if we exit the site we need to pay a market value back to the council. The Celtic strategy for the moment seems to loan the good young prospects to get the first team experience. Guess this puts them in the shop window as well as seeing if they are going to make the grade in the 1st team.

    Lack of incentive coupled with the fear of failure is at the root of this problem with youth development south of the border.

    The Premier League is awash with money whilst the cost of falling out of it is horrendous. As a consequence clubs and managers take the easy option of buying in a "ready made product".

    In Scotland, with the demise of the Sky contract, youth development became the only way for all clubs to compete and Scottish Football in general and the international side in particular is beginning to see the benefits.

    Did no one else hear Peter Martin quote Gary Pendrey after Sunday's game. Apparently, Gary asked Bobo why he didn't want to go to Sunderland on loan and Bobo replied "I don't want to play football at the moment." WTF?

    Now I'm no expert in employment law but, if I refused to work cos I didnae feel like it, I'd get sacked on the spot contract or no contract.

    We should set up an agreement with Albion Rovers to send our youngsters on loan to Coatbridge to gain valuable experience against hardened professionals.

    The Rovers dont have money to spend on players & this would help them out as well as us.We would continue to pay the young Bhoys wages & also have them train with Celtic if required,then see how they cope with regular first team football.

    Due to it`s location it would not be much upheaval for these Bhoys as say going to Ross County or the likes would be. This would be a similar step to what the young Lisbon Lions had to do all those years ago with the junior teams.

    A couple of years ago I did something very bad and as a result got sentenced to spend the rest of my life in hyperspace;pushing the boulders of Carlisle United and the Allman Brothers up the hill of CQN,never to reach the summit.

    So it is work,on the virtual chain gang,bashing out posts instead of Tennessee plates.

    Possilbhoy-if you've read the'Pointless'book,about East Stirling,you would probably want to make sure they had fixed the bogs in the dressing room before sending the Bhairns there;~)

    You need to be a bit careful with loan deals though. We don't want our young players going to teams with poor coaches and facilities. They're better off staying with us. Plus going to the lower leagues will probably increase the chance of them getting injuries because they get away with fouling more. There is no point sending a promising striker to a defensive team which gets hammered most games and creates one chance per match. The striker wouldn't get a chance to show off his quality. I do like the idea of them going to Belgium though, foreign teams tend to have better technique and it would be good life experience for them to spend sometime in another country learning a new language and living in the sun.

    In Belgium they speak French and Flemish which is very similar to Dutch.

    On another slightly different point do TV deals have to be from the same country? For example, we'll never join the Premiership or the Championship but what's stopping us having a collective TV deal with say the Championship. Obviously they'd get the lions share but they would also benefit from having the Glasgow clubs and maybe even some European games.

    I think it's worth pointing out that young guys can be in the best academy in the world but unless they have the deep desire to make it all the way and the willingness to practice for hours every single day outside of scheduled coaching it's still unlikely they'll make the grade.

    Having been the next door neighbour of a current celt I know for certain nothing else came close to helping him make the grade than his own desire to practice with a ball in the street every spare minute he had.

    I'm not going to suggest for a second that academies don't help but the players themselves must want it so badly it hurts otherwise there's already little chance for them.

    Clearly the drinking culture in Scotland from a very young age is a/the major factor in young guys losing their footballing ambitions. It can possibly be identified as the main reason for us being the best fans...but the most unhealthy people in Europe.

    I just don't see the benefit of loaning out players to Albion Rovers or any other shoestring outfit lower down the divisions unless we are to supply those clubs with coaching staff also.

    If they're playing level is that of scottish league 1 or 2, they'd be better staying with the youth teams. Maybe loaning out to first division clubs would benefit those players who are coming out of the youth system but not getting a look in on the first team.

    Why don't we send the young Bhoys to the Junior leagues as we did in the old days ?

    Seriously, there's such a gulf now between the top level and the lower leagues that I'm not sure there's any benefit of sending players out on loan with the aim of getting them into the first team. Maybe they'd be better to stay and train with Naka etc

    I think young players who are loaned out to lower league teams are there because that is their level. It's really to help them find a new club.

    like the topic here as I feel it is swerved by the media.

    It is pretty safe to day that academies in Britain have been a failure of the highest order. Moreover, there is little evidence to suggest the quality of players coming through now is getting better which is even more concerning!

    Paul - you have pointed out the obvious but nonetheless crucial factor here - first team football is the only way for young players to develop.

    The lack of competitive edge in youth and reserve games worries me greatly.

    Looking forward, I am glad to see Celtic looking to address this issue by pushing for a B team to compete in lower leagues and a feeder club abroad.

    Interesting to see what happens at Ajax this year.

    Obviously, these guys are the models for 'grow your own' and 'asset management' with a few hefty inbound transfer fees coming their way each season.

    However, they also compete in the CL with reasonable expectations that they will make the group stages.

    This year they failed to make the group stages with only two days left of the transfer window plus their remaining best players are alrerady CL cup tied. For a team like them with their business plan - does this result in a fire sale in January as 'Plan B'?

    Or do you always operate with a UEFA cup budget in mind?

    Interesting to note Walter Smith last week bemoaning the 3 Player U21 rule, and the fact that he can't pick certain players to put on the bench because he has to have at least 3 players who are under 21.

    I then looked at the bench for the very next Celtic game and had to honestly admit that any one of our U21 players can walk into our first team and give a good account of themselves.

    Walter needs to be told that the U21 rule was brought in to protect the Scottish game from myopic "Buy the league" managers like him and Sounness. And as someone else has said previously, the Scottish game is now improving as a result!

    I'm not sure the 3 under 21 players rule is working. It means that, potentially, you have players on the bench who have not earned the right to be there and who have no prospect of coming on. The strange anomoly is that goalkeepers don't count - why? Don't we want to develop goalkeepers as well?

    I know GS has said in the past that it means someone like Riordan has to be left out even though he is still a young player. I'm not sure about it. We are of course fortunate to have a decent well of talent to chose from however teams like Motherwell end up just piling somebody in there.

    Surely then, that should encourage managers to develop their U21 players to be good enough to play in the first team.

    I know it's a 'chicken and egg' situation, but hopefully it will bring long-term benefits for the international squad, and generally raise the game in Scotland.

    I like the idea of it anyway!

    The thing is, managers are under so much pressure that it's very difficult to balance.

    I think the idea is good but it don't think it works in practice, certainly the goalkeeper thing and 7 substitutes is a nonsense. Read Strachan complaining about U21's getting a win bonus and a false hope on a Saturday when they don't deserve it.

    As I said, suits us fine but 18 players stripped every week for Gretna etc is a bit odd.

    Has anybody noticed how much faith Martin O'Neill is putting in youth at Villa?

    "And if ah gie ye a wee easy wan de ye think ye could solve it in say.....3 seconds ur whitever?" ah asked. "Of course" he replied
    "Okay then" I said as I drained the remnants of my Corona, "Answer this in 3 seconds,.....whits hauf a 99?" Three wrong answers, (forty four and a half, forty five and a half, then forty four and a half again) and some 20 seconds later, I left the pub with my dear ex's new beau suitably put in his place.

    Some twenty five years ago,every top English club had a plethora of Scottish players.

    Invariably there best players were also the Scots.

    What has happened?

    I have a theory that at the very top level NOW.We Scots are a tad on the wee side.
    At the top level the game has been taken over by giant atheletes.

    Yes ,there are always exceptions to the rule.
    My two favourite players of all time,were Jinky then Maradona.

    I fear we need to bulk up our players a bit more.

    How many Scottish players are stars now in the EPL?

    The fact that so many young men fall by the way side around 15-16 is a crying shame. Everyone has their own story of a friend who seemingly had the world at his feet in his mid-teens only to fall off the footballing radar by the time he turned 18. No thanks to the demon drink!

    There are two aspects to this. On the one hand investment is needed to set up good training and learning facilities, as hopefully Lennoxtown will be. But secondly you need special, talented, inspirational coaches to run these places.
    If we have been able to bring on a good few lhads in these last five years without first class facilities, then surely better facilities will help even more. I am confident that we will see the likes of the Quality Street kids again.
    Against Spartak Moscow , the first Russian team we have played against in Europe, half of the players involved were Scots, so we are fairly home-grown and successful with it.

    It took some time BUT the conveyor belt is on the move as I posted a few weeks ago this could be a big plus for Celtic, the Dutch as you have quite rightly pointed out have proven you can produce great players and keep your clubs and National teams at a high quality level without splashing the cash!

    Cash is a massive disincentive to youth development – Is ANY manager from the FAPL really going to spend his time and the valuable time of his Coaching staff doing the decent thing by developing young potential? They have a single season to perform or else – are they going to develop kids that will flourish in three, four or more years? Or use their £50Million warchest!!!!

    Even Sir Alex who proved YOU CAN WIN THINGS WITH KIDS eagerly reaped with abundance the crop of Boys he inherited, yet he sowed languorously and harvested selectively.

    Regarding Barrowfield, my understanding is that there are number of components.

    1) Social Club - Owned by the members I think though I don't know if the Supporters Club organaisation have an influence.

    2) Original Barrowfield - Two pitches directly behind the Social Club, this I think is owned by the club.

    3) Extended Barrowfield - Area between the original and the allotments by the Clyde. This I think is rented from GCC. I think a new pitch was laid down by the club and I think the area also contains an old style running or cycling track.

    The club tried to buy this area but the price seemed to be too high for a training ground. The GCC wanted residential money for the site as it has potential.

    This is mainly due to the fact that the adjacent old hospital site is being worked on as a large housing development.

    As for the future other sources suggest that the club is going to swap its land at Barrowfield for council owned ground behind the old Celtic End in the vicinity of the proposed new road.

    Issues on the agenda are a new bus park, new superstore, new ticket office, school demolished / rebuilt as new club museum. I don't the exact details but any news would be appreciated.

    Finally the area to the south is going to have the new indoor arena and the velodrome, both large scale developments which will be used for the Commonwealth Games and beyond. I hope the club doesn't lack ambition as a "Celtic Village" development would be in the right place at the right time.

    One negative at the moment is the status of the proposed relocation of "Sport Scotland" to an office block adjacent to the new arena. Not looking good as the regime in Holyrood look to gain brownie points with the Edinburgh centric civil service and cancel the move. Smaller scale relocations to the city centre have already been cancelled. Consequently it is only a matter of time before some re-organisation of Culture / Leisure quangos is used as a smokescreen to bury this important move.

    If you think I am hard on DD / BQ / PL, they are misguided friends in comparison to the deadly duo, consequently I will spare you the details of my loathing for the new leadership in the Executive / Government.

    They really are two small fish looking for a puddle. No pun intended.

    Prepare to be disappointed.

    Hugh as usual went for the"its only a difference of opinion are you trying to deny me that"

    I pointed out that of course he was entitled to an opinion and that i was interested in his reasons for that opinion ,i stated my reasons for believing Celtic would qualify and wanted Hugh to qualify his opinion.

    My argument stood tall against his,he waited till i was off air and resorted to his usual ridicule and insult.

    I will take him to task the next time,for not giving me the right to reply.
    Luke "character assasination" thats nae sweat mate, reflects badly on the man who said talk quitely but carry a big stick.
